The aim of this research is to verify if and how the Union of Workers in Education of the Federal University of Rio de Janeiro (Sintufrj, its acronym in Portuguese) contributes to the formation of unionized workers, from 1993 to 2020. The qualitative research uses the dialectical method. Documentary research was carried out, which focused on newspapers, reports, booklets, public notices, and the presentation of programs available on the Sintufrj website, in addition to interviews with nine unionized technical-administrative workers at UFRJ. The theoretical framework was based on the Marxist tradition of discussions about work and its repercussions on the formation of human beings, especially considering the offer of activities by unions for their members. The main results of the research indicate that Sintufrj’s actions did not presuppose the total, complete and multilateral development of the faculties and productive forces. Such actions focused on technical improvement and bodily conditions so that unionized workers could better perform the tasks of their work at the university. Sintufrj’s initiatives for formation seemed more focused on satisfying the immediate needs of workers, not necessarily opposing the neoliberal project, which seeks to strengthen the primacy of capital and pulverize the defense of collective interests by Sintufrj. Among the main conclusions, it is worth noting that Sintufrj should develop initiatives aimed at the emancipation of the worker in intellectual terms so that he/she understands the operation of the socio-metabolic order of capital, as well as technological terms – so that he/she understands how material and human resources are distributed – and bodily terms, so that he/she becomes aware of how the system controls his/her own bodies.Na presente dissertação, objetiva-se verificar se e como o Sindicato dos Trabalhadores em Educação da Universidade Federal do Rio de Janeiro (Sintufrj) contribui para a formação dos trabalhadores sindicalizados, de 1993 a 2020. Trata-se de uma pesquisa de caráter qualitativo, que utiliza o método dialético. Foi realizada uma pesquisa documental que se debruçou sobre jornais, relatórios, cartilhas, editais e apresentação de programas disponibilizados no próprio site do Sintufrj, além de entrevistas com nove servidores técnico-administrativos sindicalizados da UFRJ. O referencial teórico foi baseado na tradição marxista das discussões sobre a questão do mundo do trabalho e suas repercussões na formação do ser humano, em especial diante da oferta de atividades dos sindicatos para os associados. Os principais resultados da pesquisa apontam que as ações do Sintufrj não pressupuseram o desenvolvimento total, completo e multilateral das faculdades e forças produtivas. Tais ações focaram no aprimoramento técnico e na melhoria de condições corporais para que os trabalhadores sindicalizados executassem melhor as tarefas do seu trabalho na universidade. As iniciativas do Sintufrj para a formação pareceram mais voltadas para a satisfação das necessidades imediatas e particulares dos trabalhadores, sem necessariamente se oporem ao projeto neoliberal, que busca fortalecer a primazia do capital e pulverizar a defesa dos interesses coletivos pelo Sintufrj. Dentre as principais conclusões, cabe destacar que o Sintufrj deveria desenvolver iniciativas voltadas para a emancipação do trabalhador em termos intelectuais para que ele compreenda a operação da ordem sociometabólica do capital, bem como tecnológicos – para que entenda como os recursos materiais e humanos são distribuídos – e corporais, para que tome a consciência sobre como esse sistema controla o seu próprio corpo.
