Contradições entre essência e aparência nos processos de empoderamento de gays em organizações de trabalho

In this paper, we discuss empowerment processes of social minorities, focusing male gays at private organizational spaces. Those spaces are marked by the heteronormativity discourse, that associates to hegemonic masculinity the ideals of competence, strength and determination, being men owner of power and recognition. As male gays are “different” by their sexual orientation, which can be hidden in formal relations, they subjectively engage themselves to organizational belonging, overriding subjective and identity elements. We can notice, consequently, that empowerment of minorities can be seen as submission on contraire, characterizing, dialectally, the diversity ideology: by assuming social subjects are equal, they confirm intolerance trough the denial of constitutive differences between subjects over the discourse of inclusion and empowerment, having in mind the anxiety caused
by change or innovation that the differences bring to a context of “equals”.
