Toxic followership: conceito e dimensões constitutivas

Objetivo – Esta pesquisa tem por objetivo investigar as dimensões componentes do conceito de toxic followership no ambiente de trabalho. Metodologia – A pesquisa dividiu-se em duas fases. A primeira fase se dedicou à investigação qualitativa de Toxic Followership, por meio de entrevistas semiestruturadas seguidas da utilização da técnica de Q-Sort para a criação de uma medida preliminar de Toxic Followership. A segunda fase se dedicou à validação da estrutura multidimensional de mensuração, sua discriminação com relação a outros construtos do comportamento – OCB, CWB e IRB – e verificação do poder preditivo de Toxic Followership no ambiente de trabalho - liderança tóxica, clima organizacional negativo e satisfação com o trabalho. Resultados – Por meio de múltiplos métodos de análise foi possível determinar suas quatro dimensões, Cinismo, Comportamento Abusivo, Autopromoção e Indolência junto a dois de seus antecedentes, Maquiavelismo e Afetividade negativa. Limitações – A principal limitação do trabalho está na utilização uma coleta de dados única para a segunda fase do estudo, Ainda, sugere-se que seja considerada uma amostra que contemple apenas participantes que são os líderes do toxic follower. Aplicabilidade do trabalho – A partir dos resultados obtidos, as organizações podem reconhecer comportamentos referentes a toxic followership, seus antecedentes e consequências da toxicidade no ambiente de trabalho. Assim, podem desenvolver mecanismos internos para lidar com a dinâmica da toxicidade e promover ambientes mais saudáveis. Contribuições para a sociedade – Ao identificar as dimensões que caracterizam a toxicidade desse indivíduo, as organizações podem, mais facilmente, identificar focos de conflito e potencial de ocorrências de assédio e resultados negativos no trabalho. De forma ampla, o estudo pode contribuir para a identificação, na sociedade, de pessoas que podem tornar ambientes mais tóxicos. Originalidade – Considerando a escassez teórico-empírica sobre Toxic Followership, esse estudo é o primeiro a apresentar uma definição do construto, além de propor suas dimensões constitutivas e uma escala para mensurá-lo. Objective - This research aims to investigate the component dimensions of the concept of toxic followership in the workplace.
Methodology - The research was divided into two phases. The first phase was devoted to the qualitative investigation of Toxic Followership, through semi-structured interviews followed by the use of the Q-Sort technique to create a preliminary measure of Toxic Followership. The second phase was dedicated to the validation of the multidimensional measurement model, its discrimination in relation to other behavioral constructs - OCB, CWB and IRB - and verification of the predictive power of Toxic Followership in the work environment - toxic leadership, negative organizational climate and job satisfaction. Results - Through multiple methods of analysis it was possible to determine its four dimensions, Cynicism, Abusive Behavior, Self-Promotion and Indolence and two of its antecedents, Machiavellianism and Negative Affectivity. Limitations - The main limitation of the work is the use of a single data collection for the second phase of the study. It is also suggested that a new sample should include only participants who are leaders of a toxic follower.
Applicability of work - From the results obtained, the organizations can recognize behaviors related to toxic followership, its antecedents and consequences of toxicity in the work environment. Thus, they can develop internal mechanisms to deal with the dynamics of toxicity and promote healthier environments. Contributions to society - By identifying the dimensions that characterize that individual's toxicity, organizations can more easily identify pockets of conflict and potential harassment occurrences and negative outcomes at work. Broadly, the study can contribute to the identification, in society, of people who can make environments more toxic. Originality - Considering the theoretical and empirical scarcity of research on Toxic Followership, this study is the first to present a definition of the construct, besides proposing its constitutive dimensions and a scale to measure it.
